The same child struggles at the same transition. The same member of staff absorbs the fallout. The same manager avoids the same difficult conversation. Eventually, someone suggests more training, another policy or a new wellbeing initiative. But something about this keeps bothering me: If the same pressure keeps returning in the same place, why do we keep treating it as an individual problem? Repeated pressure often gathers around predictable moments: morning transitions, attendance conversations, re-entry after conflict, unclear handovers or the Friday-afternoon email that nobody quite knows how to handle. I call these hot windows. They show us where people are being forced to improvise, where ownership becomes unclear and where one trusted person is quietly holding the whole pathway together. That person may look resilient. The organisation may appear to be coping. But invisible capacity is being consumed. Human-fit leadership starts with a different question: Where does the system keep breaking, and what bridge is missing? It does not remove responsibility or lower expectations. It creates clearer routines, language, ownership and recovery pathways so people can meet those expectations without relying on heroic effort.I’ve written more about this in my new flagship article:
